Why more companies are turning to interim talent to drive business growth
Hiring the right executive can change the trajectory of a business. But what happens when that business needs an experienced leader today, rather than six months from now?
This is a familiar challenge for private equity firms and Fortune 500 companies. Whether they’re navigating a leadership transition or launching a transformation initiative, these organizations often need specialized expertise faster than a traditional executive search can deliver.
Increasingly, they’re turning to interim talent.
What is interim talent?
At its simplest, interim talent refers to experienced professionals brought into an organization for a defined period of time or to accomplish a specific objective.
Unlike traditional full-time hires, these professionals aren’t necessarily expected to build a long-term career with the organization. Instead, they’re hired to solve a problem, guide a transition or deliver a particular outcome.
And while the term “interim” typically describes someone temporarily filling an existing leadership position, the broader category includes several different arrangements.
Fractional executives, for example, provide senior-level leadership on a part-time basis. An advisory professional may help a CEO or board navigate a complex decision, while a consultant might be hired to oversee a specific initiative requiring expertise the existing team doesn’t have.
All four arrangements share one important characteristic: They give companies access to specialized expertise without necessarily making a permanent hire.
The strategic value of an interim executive
Imagine a large industrial business preparing to implement a new enterprise resource planning system. The project will affect nearly every function of the organization, but its existing leadership team has limited experience managing a transformation of this scale.
Hiring a permanent executive might make sense, but what happens once the implementation is complete?
Alternatively, the company could bring in an experienced transformation leader who has overseen similar projects, understands the risks and can guide the business through implementation.
Once the project is complete, that professional can transition out, leaving the company with improved systems and a stronger foundation for future growth.
The same principle applies to leadership transitions. When a CFO unexpectedly departs, an interim finance executive can maintain continuity while the organization conducts a thoughtful search for a permanent replacement.
This approach also gives companies the freedom to evaluate their long-term needs without rushing into a hiring decision.
Of course, interim talent isn’t always the right solution.
Organizations with long-term leadership gaps or ongoing operational needs may benefit more from permanent hires. Bringing in outside talent also requires clear expectations, decision-making authority and cooperation from the existing team.
The important distinction is that companies should hire based on the work they need accomplished, not simply the position they need filled.
The growing demand for interim talent in private equity
Few business environments illustrate the value of interim talent better than private equity.
Every new investment comes with a value creation thesis, a set of operational priorities and a limited period in which to deliver results. Portfolio company leadership teams are responsible for executing those plans while continuing to run the day-to-day business.
Consider a newly acquired, founder-led business preparing for its first institutional ownership experience. The leadership team may have built a successful company, but it might lack experience with the financial reporting, operational discipline or acquisition integration required to support its next phase of growth.
An experienced interim CFO, fractional operations executive or outside adviser could help close those gaps.
These professionals can also support portfolio companies through add-on acquisitions, leadership changes, commercial transformations and exit preparation.
In some cases, they’re hired to execute a specific initiative. In others, they help establish the systems and processes a permanent executive will eventually inherit. This creates an interesting opportunity for private equity investors.
Rather than expecting their existing leadership teams to possess every skill required throughout the investment lifecycle, firms can introduce specialized expertise when and where it’s needed most. And because priorities change over the course of a hold period, the type of outside support a portfolio company needs may change with them.
How to evaluate an interim search partner
As demand for interim talent grows, so does the number of firms offering to connect businesses with available executives, advisers and consultants. But finding someone who can start quickly is only one part of a successful engagement.
Choosing an interim search partner should involve more than evaluating the size of its candidate network or the speed at which it can present résumés.
A strong search partner will first seek to understand the company’s business model, leadership structure and strategic priorities. They’ll ask what prompted the need for outside support, what success looks like and whether an interim, fractional, advisory or consulting arrangement makes the most sense.
A transactional firm focuses on filling the request it’s given. A consultative partner challenges assumptions, identifies potential blind spots and helps define the business problem before recommending a solution.
That distinction becomes especially important when hiring senior-level talent. A qualified executive may have an impressive track record, but that doesn’t necessarily mean they’re the right person to guide a particular company through a transformation.
Experience with similar business models, ownership structures and organizational challenges can be just as important as technical expertise. The best search partners understand these nuances and use them to find professionals who can make a meaningful impact.
The growing interest in interim talent reflects a simple reality: Not every business challenge requires a permanent hire, but many require experienced leadership.
For private equity firms and large corporations, the opportunity lies in recognizing when outside expertise can accelerate progress.
Finding the right person begins with understanding the problem. And that requires a search partner who thinks like a true growth partner.
